Recruitment and Selection - Free Essay Example

Sample details Pages: 5 Words: 1366 Downloads: 2 Date added: 2019/10/10 Did you like this example? Question 1 Essentially, job analysis is a systematic and formalizes study of a particular job. As much as it is not a requirement by law to conduct job analyses, it is central in defending and authenticating the selection processes. Job analysis is paramount and most human resource (HR) interventions such as hiring or training and development are based upon job analyses. Don’t waste time! Our writers will create an original "Recruitment and Selection" essay for you Create order A job analysis is also critical in averting any unfair criteria in selection. Job analysis plays a role of clarifying points upon which HR practitioners make necessary inferential leaps from mere job activities to the KSAOs needed in performing the activities(KSAO- knowledge, skills, abilities, and other characteristics related to the job; both behavioral and technical). Job analysis provides a means through which information is collected and consequently used in the development of job descriptions, KSAOs, job specifications, and competencies (Catano et al, 2016). A job analysis offers a process through which HR practitioners are able to specify the requirements of a particular employment position as well as the procedures and functions. An adequate job analysis is the critical tot eh success of a human resource function since it can enable the organization to gain a competitive advantage through identifying job requirements and being able to conduct a hiring or selection process that enables them to get the best talent through acquisition of the best talent and KSAOs that are necessary in demonstrating the identified requirements after a job analysis. Job analysis lays a strong foundation for successful HRM practices since the information gained from it can be used for various purposes besides reducing the inferential leaps between job requirements and KSAOs needed in demonstrating such requirements (Saks, et al, 2010). In the selection and recruitment process, employers look to employ and hire the best and most suitable applicants. Information gained from job analysis mostly assists employers in achieving this objective since HR can be able to identify the best hiring criteria. This is because they can match the requirements to identifying criteria based on things such as knowledge, skills, abilities, or other necessary characteristics (KSAOs) needed to perform efficiently on the job: these can be technical or behavioral depending on what an analysis of the job requires of the persons to fill the vacancy prior to the selection process. HR can use such information in developing appropriate selection tools such as interview questions or tests (a legal part of selection). Employers should show that a selection criterion is always job-related in the face of litigation; and that information gained from job analysis was used in the selection practice. (Catano et al, 2016) Thus, the job analysis process identifies job requirements and reduces the inferential differences between the requirements and KSAOs needed to complete the job through creation of selection criteria that regards necessary/desired KSAOs based on the requirements identified through job analysis. Question 2 Employment equity has for a long time been a contentious issues and discrimination in the recruitment/ hiring/ selection process may be outright and in some instances the employers may not even realize that they subconsciously discriminate against some groups. Constitutional law, labor laws, human rights laws, and employment equity all speak against any kind of discrimination in labor practices such as in the hiring/ recruitment process among other processes such as promotions or layoffs and salary increments. It is imperative that employers and organization conduct hiring in a non-discriminatory manner and only hire on merit as long as candidates fulfill the requirements and possess the necessary KSAOs (Long Singh, 2017). Discriminating against persons based on ethnic/ racial basis, sexual orientation, marital status, religion and physical or mental disability should be avoided. This may make employers legally liable to litigation and punishments. Therefore, self-assessment on hiri ng and selection processes is imperative for an organization to identify whether there is any discrimination against protected groups and any such discrimination should be dealt with appropriately (Catano et al, 2016). Selection practices can be deemed to be discriminatory where the employer or organization misuses recruitment agencies or advertisements as well as the selection criteria. Any kind of selection or recruitment criteria that specify on the specific race, gender, and other protected groups/ populations is deemed to be illegal. In fact, selection criteria that make some specifics that show expressed discrimination against some protected groups make employers liable to legal consequences. In addition, direct selection by word of mouth excessively in an organization is a show of discrimination since the employer may show preference of some people over others when instead all potential candidates should be given a level playing ground by undergoing the selection process. Lack of adequate processes to give all in the qualified pool in the labor market an equal chance is discriminatory (Saks, et al, 2010). Homogeneous selection and recruitment is also a sign of discrimination. This could be in instances of racial discrimination especially whereby a firm in an area with both whites and blacks (or any other races) chooses to hire dominantly a single race. It is imperative to avoid any near exclusion or utter exclusion of protected groups. In addition, an employer/ organization may assess whether they are affected by stereotyping in making decisions. Mostly such bias against protected groups and minorities may not be conscious but will still be discriminatory. It is important that the employer identifies any biases and stereotypes that are unconsciously promoting discriminatory processes in selection. Lastly, the employers need to assess if the screening of applicants is done in a discriminating mannerism. Screening should be uniform as identified by job analysis and the ensuing criteria (Saks, et al, 2010). Concisely, being aware of any shortcomings and things that may indicate discrimination in selection is the first step to ending it. In addition, organizations need to be uniform in handling all applicants and follow the criteria set out after a job analysis. Regarding the legal instruments is also another way to keep employers in line as far as selection is concerned. Labor laws, employment equality, human rights, and constitutional law should guide selection (Long Singh, 2017). Question 3 Upon hiring and recruiting employees, employers and organizations need to assess t=the performance of employees to see who is on a high and who is on a low as well as identify how to move forward. Performance needs to be measured effectively and avoid the pitfalls that may occur with performance measurement in some instances. Performance measures need to be effective since performance measurement is a complex issue. Having identified job dimensions through job analyses, those dimensions are measured through performance measurement. Effective performance measures need t be reliable, practical, and relevant (Long Singh, 2017). In regards to relevancy, the performance measurement criterion needs to be relevant on the degree to which competencies and behavior constituting jib performance are captured. Sometimes a criterion used may be deficient such that the criterion fails to capture and assess the competencies and behaviors that are relevant to the job. Another pitfall in performance management as far as the criterion used is concerned is whereby there is criterion contamination. This is whereby performance measurement criterion and the results gained are influenced by other things or behaviors that are not relevant to job performance. This tends to discredit performance measurement. It is therefore essential to have performance measurement criteria and practices that are relevant (Catano et al, 2016). Performance measurement tools and methods need to solely focus on behaviors and activities related to job performance, bias and person al feelings should be avoided with measures such as check lists filled for various job descriptions and in assessing the people working in those position. Relevance can only be guaranteed when there are laid down procedures for assessment in different job descriptions after an analysis is conducted even prior to hiring and selection. Procedures and processes to measure performance in a certain job ensure that the criterion is relevant and focuses only on the job performance and issues related to performance on the job (Catano et al, 2016). Job performance can also be effectively assessed when the criterion used is reliable. Reliability of a performance measurement criterion is whereby there is no random measurement error and that there is an agreement between evaluations at different periods of time done using different measures.

The Scarlet Letter The Puritan Time Period - 1283 Words

The Scarlet Letter The Puritan time period is considered one of the holiest time periods of all time since they live a godly life. Nathaniel Hawthorne proves this statement wrong by telling the story of Hester Prynne, Arthur Dimmesdale, and Roger Chillingworth. â€Å"She never battled with the public, but submitted, uncomplainingly, to its worst usage; she made no claim upon it, in requital for what she suffered; she did not weigh upon its sympathies.† (123) (This quote has no bearing on the opening statement.) The story takes place during the Puritan time period where the people live a religious lifestyle. The personage in the story was quite divergent by practicing judgement. (An important person diverged from what by using his judgement?) They insulted and made hurtful remarks towards the sinner for amusement. The children even thought it was acceptable to do so. In this story, Hester commits adultery with the holy figure of Reverend Dimmesdale. The two sinners suffer from their sin. While o ne sin was covered, the other was out in the open. Nathaniel Hawthorne presents the idea that wrongdoings in society are used to amuse the crowd even though they are just as guilty as the sinner. (This thesis does not address the prompt.) War - a High Point University Response to Essay free essay sample

Discuss some issue of personal, local, national, or international concern and its importance to you. (300 word minimum). War is a prominent circumstance that affects our lives and our past. It affects different households and tears up the families within them. I understand the feeling one can have when a person they love must go to war from personal experience. When a close relative has to participate in war, confusion and strife can occur in a family. My father is in the Army Reserved. After being deployed in 2003, he missed my last two years in middle school. After getting me through the trials of the last three years of high school freshman, sophomore and junior year, he was prepped to be deployed again to miss my senior year. His life hangs in the balance of the government and his assignment. He’s unsure of his leave and whether he can visit me for Christmas. He won’t get to deliver me to the hands of my escort for Prom. He doesn’t even know if he will get the leave for my graduation. Though I know he will be there no matter what, I think about the tremendous affect war has had on my life. My mom died when I was two and my dad has been there for me whenever he could be. Still, when I think of the times he wasn’t there for me, it was because he was fighting in a War. War is important to me because it solidifies America’s independence and continuation of liberty. If it wasn’t for war and the U/S. Government, I know many things I take for granted would cease to exist. It’s just that sometimes I wish my father didn’t have to take part. Someone once said, â€Å"What you fight for shows who you really are.à ¢â‚¬ That makes so much sense to me because my daddy has always taught me to be my own person and fight for what I believe in. He believes in freedom and liberty. That’s what he is fighting for. That’s why war is important to me.

Cantaloupe Description free essay sample

The Cantaloupe At first glance, the cantaloupe looks round and light grayish-tan, with a hint of green. From afar it looks round and plain, about the size of a peewee soccer ball. On approach, the circular shape is less perfect with subtle dents and bumps all around. Surrounding the sphere shaped fruit are light tan lines like a dense city map with all the streets intertwining and curving around without any significant pattern, not geometric like gridlines. On the surface, there are small matchbook sized patches color the skin, some more yellow and other patches that are darker green. A particular indention looks like the fruit might have laid on a rock on the ground while it was growing. One end, where the flower might have once been, is the palest of yellow circles. On the opposite edge, the stubby vestige of a stem remains. This dried up nub is the brown and shriveled, slightly indented from the rest of the globe. We will write a custom essay sample on Cantaloupe Description or any similar topic specifically for you Do Not WasteYour Time HIRE WRITER Only 13.90 / page Surrounding the stem is a dark circle of hunter green. Picking it up from the counter, the weight of this globular object seems significantly heavier than it looks, like a mini bowling ball. Despite the volume, it feels that the weight is not solid which is proven by the hollow sound the fruit makes when tapped, like patting a child on the head. The delineated lines feel like webbing and give the fruit a rough feel, but it’s not an uncomfortable roughness. The experience is somewhere in between a prickly cactus and a furry peach. At this point my mind starts to wander. Should I cut it open now or wait? Should I take a break? I look outside at the fat flakes of snow coming down outside and remind myself to get back to the task at hand. There is no resentment or anger. I look again at this object I have assigned myself to detail. When I am at a loss as to how to describe something in particular my mind wandering happens more frequently. I continue to focus my attention back to the cantaloupe as soon as I realize I’ve been distracted. I hold the cantaloupe to my eye. There is a faint line of brownish green that runs through the net-like lines covering the fruit. Some of the spaces between the lines look like parks because they’re darker green, while others ook grey like the concrete of a parking lot. My mind wanders again and I start to look to see if there are any recognizable maps in squiggles. I see a roundabout that reminds me of an intersection in England and another resembles the neighborhood where I grew up. The intertwining layers of the lines remind me of overgrown vines on a wall covering another layer of skin. The underneath layer has the vague look of green splotches, almost veins, like the streaks that run through blue cheese. I thump the cantaloupe again. It substitutes as a drum to make a tune. Apparently it has different thicknesses inside because the sound it makes when you knock it on the end is a higher pitch than when you rap it in the middle. One spot must be particularly thick because the sound is more substantial. Rubbing the skin makes the same sound as rubbing your hands together on a dry winter day. I try to make other noises using the produce, but intuition tells me that the only way to get another sound is to drop it on the floor. I’m not willing to do that. Before cutting into the orb, I notice a whiff of eau-de grocery store produce aisle a bit past its sell-by date. The smell isn’t strong and it’s only when I touch the fruit to my nose that I smell this. I then sniff each different area of the outer layer and notice that where the flower once might have been the smell is much stronger and sweeter. I scratch my finger nails on the rough skin, but it doesn’t affect the scent the way it would with an orange or lemon. It’s time to cut into the orb. Even as the knife makes the first gouge, clear pale orange juice escapes. I lick my fingers and find the sweet taste refreshing and different. Although the juice is the color of a Satsuma mandarin or a commercial worthy carrot, it tastes nothing like either. Slicing the melon in half, the cantaloupe now resembles a geode, with a plain outside and a brightly colored exotic inside. It’s filled with seeds and goo in the center. The slimy innards resemble the finest angel hair pasta, but instead of being the color of regular noodles, they are varying shades of orange, some even translucent. I carve out this gooey inside and the sweet smell now fills the air with its cloying tropical fermented flower mell. Friends who have been watching a movie in the other room come to see if they can have some, the smell having tempted them away from what they are doing. Ironic, because I’m no longer interested in the cantaloupe and ready to toss it into the composting bin. I send everyone away so that I can continue on. The meaty flesh isn’t too tough, nor is it too soft. I take a bite and let the flavor rush across my to ngue. The taste reminds me of summers on the farm eating the freshest fruits and vegetables straight out of the garden still warm from the sun. There’s a touch of salt in the taste, but the sweetness overpowers it. In spite the firm texture, the fruit feels soft and chewy and the volume of nectar is astounding. The tissue is softer and moister than the similar essence of a pumpkin and more compact than the inside of a fig. Squishing the orange flesh with my fingers, it all but dissolves into juice. What little remains is the finest of strings as soft as silk. I find a seed still attached, that I missed. The kernel is a flat oval with semi-pointed ends. Like a flat football with the air taken away, but miniscule in comparison. It’s almost as though the surrounding fibrous slime is dissolving in the air as I watch. I break open a seed using my fingernail. It’s soft and waxy, not much there. I take a wedge of the sliced cantaloupe and look at the difference between the skin and the edible meat. Like a rainbow, the color changes from thick rind on the outside to the orange moist, fleshy core on the inside. Like the color spectrum, the differences in shades are subtle, but quick. A yellow stratum is the most predominant, but considering the layer in question is less than an eighth of an inch thick, this golden subcutaneous layer isn’t very big. I make sure there isn’t anything I’ve overlooked and to check my notes for missing descriptive words. I’m shocked to look at the clock and see that more time has passed than I would have expected. I went several hours without checking my watch; something I can only do when I’m not bored. Learning to look beyond the obvious is something I already knew how to do. I enjoy observing people and watching facial expressions for meaning. What I’m not good at it is sitting still and holding my attention for long periods of time. Exercises like this help to train my brain to â€Å"settle own, focus, and catch up† as local monologuist Josh Kornbluth says. While I had to make a few self directed corrections along the way, I was fairly pleased that I was able to block out a significant amount of what was going on with family and friends in the other rooms and outdoors. Yes, there were a few times that my attention wandered, but I was back on track in seco nds rather than hours or days. The reward at the end was to finish a paper I was happy with and to share the small remainder of the cantaloupe with my friends while on a weekend away. Mission accomplished!

Disparities in Health Care and African Americans Distrust in Essay

Disparities in Health Care and African Americans Distrust in Physicians - Essay Example Susan., Jenny, K. Miller and Lily, A. Arasatnam, 2003). Disparities are also seen in the unwillingness of African Americans to participate in clinical trials due to distrust (Giselle, Stephen and Diane, 2002).Research has also shown that African Americans seek treatments less frequently than the whites, they are also less likely to accept physicians at the end of life due to views that there is nothing that can be done. As a result, African Americans have a larger share of the burden linked to mental illness and other diseases. They are also resistant to accept decisions that save life as they do not trust physicians to promote their best interests at the end of life care (Siminoff and Robert, 1997).Studies have also shown that, if an African American patient pays a visit to a white physicians, there is less involvement in decision making, less partnership, lower rates of trust and lower levers of satisfaction in the care (LaVeist, Kim, and Janius, 2000).Lack of treatment may be due to absence of resources, insurance obstacles, cultural believes, attitudes and mistrust in the health care institutions. Disparity in health care is also due to lack of knowledge among the African Americans hence they have misconceptions which may preclude them from adopting such medications as viable forms of treatment (Schnittker, 2004).Such misconceptions includes the belief that treatments are ‘experimentally’ or mind altering. Studies have also shown that religious orientations can also reduce the willingness to take Psychiatric medications especially if they are deemed as ineffective in comparison to divine influence (Schnittker, 2004). Trust is also very important for all medical decisions such as using Psychiatric medications and adherence to medical regimens. Trust plays a very critical role in those cultures that have indigenous traditions that are contrary to treatment methods. It is therefore an important component of physician-patient

Platos the Republic Essay Example for Free

Platos the Republic Essay By the beginning of Book II of Plato’s The Republic, many questions have been brought upon the table involving the definition of justice. Polemarchus argues that justice is doing good to your friends and harm to your enemies. Thrasymachus argues that justice is the advantage of the stronger. Socrates finds flaws in both of these definitions, but discovers another important question about the nature of justice. Socrates wants to know whether the just life or the unjust life is better, or happier, but all arguments thus far have proved unsatisfactory. Book II aims to further outline this complicated question, and hopefully lead them closer to an answer. Glaucon isn’t satisfied by the previous explanations on the nature of justice and injustice. To satisfy his hunger for knowledge, he proposes a challenge to Socrates. Glaucon wants Socrates to explain how justice could be intrinsically good, or, in other words, how justice could be welcomed for its own sake, such as we welcome joy for its own sake. Glaucon expresses this challenge by defining to Socrates the three kinds of goods. Intrinsic goods, he says, are those that are welcomed for their own sake, and not for what rewards could possibly come from them. Mixed goods are those that we welcome for their own sake, but also for what possible rewards could come from them. Instrumental goods are those that we only welcome for the rewards that come from them. Glaucon believes that Socrates could prove that justice is a mixed good by proving exactly how it is instrinsic. Glaucon, in an attempt to reiterate Thrasymachus’s argument in Book I, goes on to present a three-part argument proving that injustice is better than justice. In his first point, Glaucon explains the common conception of justice and it’s origins. Essentially, the natural origin of justice comes from the fact that people like doing injustice, but it is worse to endure justice. Because of this, everyone comes to an agreement not to do injustice so they don’t have to suffer it. Since this story of the origins proves that justice is purely instrumental, if one was to accept this story they would also accept the next two points and, ultimately, accept Thrasymachus’s position. Glaucon’s second point is that justice is purely instrumental. He illustrates this point by using the example of the ring of Gyges. If two people both had the power to do whatever they wanted with no repercussions, as the ring of Gyges would allow them to do, Glaucon thinks that both would end up following the path of the unjust, and be better and happier for it. The just person wearing the ring could do unjust acts but still keep his reputation for justice. Glaucon says, â€Å"No one believes justice to be a good when it is kept private, since, wherever either person thinks he can do injustice with imputiny, he does it† (360c). This leads to his third point. Glaucon thinks that the completely unjust person is much happier than the just person. The ideal unjust person is able to attain everything they could ever want and need, while being honored and praised by those around him for seeming like a just person. Oppositely, the ideal just person is just but doesn’t care about seeming just, thus leading others to believe he is unjust, possibly for his whole life. When the two are compared side by side, it is clear how the unjust person is happy, but not how the just person is happy. Socrates must take certain steps to disprove Thrasymachus’s position on justice. Because the origin story is the key point of Glaucon’s argument, Socrates must show why this origin story seems right but is not. In order to do this, he needs to present a new origin story that shows exactly how justice is instrinsic. Socrates decides that in order to do this he must start by looking at justice in a large sense, then narrow it down to a smaller sense. To outline this process, he states, â€Å"We say, don’t we, that there is the justice of a single man and also the justice of a whole city? And a city is larger than a single man? Perhaps, then there is more justice in the larger thing, and it will be easier to learn what it is. So, if you’re willing, let’s first find out what sort of thing justice is in a city and afterwards look for it in the individual observing the ways in which the smaller is similar to the larger† (368d-369a). In order to look for justice in the city, Socrates must map out an ideal and perfectly just city. By showing the exact specifications of this perfect city, including the classes, functions, and virtues of the people, Socrates can undermine Thrasymachus’s argument and answer Glaucon’s challenge. To define justice and to answer the many questions surrounding justice is one of the main topics of Plato’s The Republic, and Socrates sets out to find these answers for the remainder of the book.

Bad Decision-Making in Hamlet Essay -- Shakespeare plays, story analysi

Are you too quick to make important decisions? Do you act before you think? These quick decisions are common in the play Hamlet. Hamlet was written by William Shakespeare in 1589. The play takes place in Denmark. The protagonist is a prince named Hamlet. Hamlet’s father suddenly dies, and Hamlet’s mother, Queen Gertrude, decides to marry Hamlet’s uncle, King Claudius. Hamlet slowly goes insane, and he wants revenge on the murderer of his father. Laertes, the son of the king’s associate, makes a bad decision in the play. When Laertes’ father, Polonius, is killed, Laertes is outraged and seeks vengeance. Laertes made a bad decision in the play, but he could have tried using the decision-making process, weighing possible alternatives, and he could have changed the outcome of the play if he had made careful decisions. Laertes’ main decision in Hamlet was how to seek revenge on Prince Hamlet for killing Polonius. There are seven steps to the decision-making process. First, Laertes had to identify the decision that had to be made. Laertes did follow this step by looking for a solution of his father’s death. Next, Laertes should have gathered information relevant to his situation. Instead of this step, Laertes automatically assumed that he had to kill someone without knowing what really happened to Polonius. Then, Laertes should have identified his alternatives of the decision. Laertes did not explore alternative in the play. He immediately met with the king and decided to kill Prince Hamlet without looking at different ways to approach the situation. After exploring alternatives, Laertes should have weighed the evidence of the situation. The only evidence that Laertes had was the king’s word that Hamlet... ...the king. By killing the king, they put Denmark in better hands, and they save both of their lives. Also, Ophelia and Hamlet could get married and take the throne. Just by changing Laertes decision, the ending of Hamlet completely changes. Everyone is alive and healthy, except for King Claudius, and Denmark is not taken over by Fortinbras, an officer of a foreign country. By using the decision-making process, creating alternatives, and choosing the best outcome, Laertes would have completely changed the play, Hamlet. Laertes could have used steps two, three and four of the decision-making process to make an educated decision. Also, Laertes may have wanted to explore his many alternatives and outcomes before making his decision. Lastly, Laertes should have talked to Hamlet about the death of Polonius. Think before you act, and do not be too quick to judge.
